<p class="wp-block-paragraph">Kennst Du das auch? Du setzt Dir ein Ziel, bist total motiviert, es zu erreichen, legst los &#8211; und nach ein paar Wochen fragst Du Dich, warum zur Hölle Du Dir das aufgehalst hast? Und das auch noch vollkommen freiwillig? Ich stecke gerade mitten in so einer Krux.</p>
</p>
<p class="wp-block-paragraph">Zugegeben, ich hab&#8216; mir viel vorgenommen, was das Bloggen betrifft. Ich schreibe jede Woche einen neuen Artikel. Und mir ist dabei total wichtig, nicht irgendein irrelevantes Blabla zu schreiben, sondern ich möchte stattdessen über Dinge schreiben, die für meine Leser interessant/neu/spannend oder &#8211; Minimalziel &#8211; zumindest unterhaltsam sind. Das Bloggen an sich ist dabei für mich nur ein Unterziel. Mein ganz großes Lebensziel ist es, die Welt in meinem Einflussbereich positiv zu verändern (*Einspieler Superhelden-Geräusch*). Dass das mein Ziel ist, habe ich bei einer Visionsarbeit herausgefunden, wo es darum ging, mit meinem eigenen Sinn in Kontakt zu kommen. Die große Frage war dabei: Wofür bin ich eigentlich da? Wir Systemiker fragen quasi dauernd nach dem Wofü<em>r: &#8222;Wofür wäre das gut? &#8230; Und wofür wäre <strong>das</strong> gut? &#8230; Und wofür wäre <strong>das</strong> dann gut?&#8220; </em></p>
</p>
<p class="wp-block-paragraph">Nach dem &#8222;Wofür&#8220; gefragt zu werden kann ziemlich aufwühlend sein, jedenfalls ist es das für mich. Und gleichzeitig sehr erkenntnisreich, denn sobald Du den Sinn kennst, kannst Du Deine Ziele danach ausrichten. Der Mensch an sich ist da recht einfach gestrickt, denn der innere Schweinehund (meiner heißt Schlendrian) macht meistens Sitz und Platz und Bleib, wenn er merkt, dass unser Vorhaben Sinn-getrieben ist. Neudeutsch und im Zusammenhang mit &#8222;New Work&#8220; wird dieser gute alte Sinn konsequenterweise &#8222;Purpose&#8220; genannt. Wäre ja sonst verwirrend, deutsch und englisch zu vermischen. Außerdem klingt es cooler. (Oh Gott, jetzt mache ich das auch schon&#8230;.)</p>
</p>
<p class="wp-block-paragraph">Meine Blog-Artikel sind also ein Schritt auf dem Weg hin zur Erfüllung meines Sinns. Man sollte meinen, dass mir also nichts passieren kann, was die Umsetzung betrifft, wenn man der Kraft des Sinns vertraut. Gleichzeitig passiert es komischerweise (meistens so ab Mittwochnachmittag), dass ich leichte Anflüge von Panikattacken bekomme, wenn ich daran denke, dass ich ja am Freitag wieder einen Artikel schreiben &#8222;muss&#8220;. Super hilfreich ist es in diesem Szenario dann, wenn wohlmeinende Menschen in meinem Umfeld mich fragen, ob mir das nicht manchmal zu stressig wird, jede Woche ein Artikel sei ja auch echt ganz schön viel. Das hört der Schlendrian natürlich sofort und hebt schon mal erwartungsvoll den Kopf vom Boden. Er flüstert mir zu: <em>&#8222;Hey, hör doch, die anderen finden auch, dass das viel zu krass ist! Wir können ruhig auf alle zwei Wochen gehen.&#8220; </em>Aus, Schlendrian! Böser Schweinehund!</p>
</p>
<p class="wp-block-paragraph">Meine Analyse dazu ist, dass ich den Kontakt zum Sinn verliere. Das ist erstmal nicht schlimm, so lange ich das merke (Reflexion, da bist Du ja wieder, alter Freund!). Und mich dann wieder an den Sinn erinnere. </p>
</p>
<p class="wp-block-paragraph">Noch dramatischer kannst Du Dir das vorstellen, wenn das Ziel von anderen gesetzt und zu Deinem gemacht wurde. In Unternehmen passiert das täglich. Dagegen spricht jetzt an sich erstmal nichts, denn ohne Ziele wird es aus meiner Sicht für jede Unternehmung schwierig, irgendetwas zu erreichen. Nur: Ich unterstelle, dass ganz oft der Sinn hinter diesen Zielen nicht klar ist. Im schlimmsten Fall noch nicht mal demjenigen, der das Unternehmen vermeintlich führt. Vielleicht ist ihr oder ihm der Sinn aber auch klar, nur wird versäumt, diesen mit allen anderen zu teilen. Und mit teilen meine ich nicht, irgendwelche Zahlen in 12pt auf Powerpoint-Slides zu schreiben und die dann im Townhall Meeting zu präsentieren. Wenn an der Stelle also die Hausaufgaben nicht gemacht wurden, muss man sich nicht wundern, wenn irgendwie nix passiert. Dafür, dass es eigentlich recht einfach ist, eine Vision zu teilen, schockiert mich das immer wieder. Voraussetzung ist natürlich, dass eine Vision da ist. </p>
</p>
<p class="wp-block-paragraph">Die Unternehmensspitze wünscht sich oft von mir in meiner Arbeit, dass ich &#8222;die Leute motivieren&#8220; soll. Und das am besten innerhalb eines Tages. Das finde ich immer sehr spannend. (So nehme ich den Auftrag übrigens niemals an, das wäre absolut unseriös. Ich kläre in solchen Fällen den Auftrag, bis ich einen habe, den ich umsetzen kann.) In meinem Ideal-Szenario mit meinem idealen Kunden würde ich erstmal Visionsarbeit mit dem Auftraggeber machen. Und diese Vision gepaart mit dem Sinn würden wir dann für die Mannschaft runterbrechen. So einen Auftrag hatte ich bisher genau ein Mal. Komisch, oder?</p>
</p>
<p class="wp-block-paragraph">Sowohl für Ziele, die Du Dir selbst setzt, als auch für die, die Du vielleicht anderen setzt oder von anderen gesetzt bekommst, gilt also: Es lohnt sich, nach dem Wofür zu fragen. Dann braucht es auch keine Motivation von außen mehr. Die klappt langfristig eh nicht, wenn Du mich fragst. Simon Sinek hat dazu seinen legendären TED-Talk &#8222;Start with Why&#8220; gemacht. Ich würde dieses &#8222;Why&#8220;, also &#8222;Warum&#8220;, in ein &#8222;Wofür&#8220; (&#8222;What for&#8220;) verändern. Das ist doch dasselbe, sagst Du? Für mich bringt ein Warum tendenziell schneller ein Gefühl von Defensive mit sich. Das Wofür eröffnet bei mir Raum zur Reflexion. Fühl mal in Dich rein, ob das für Dich auch stimmt. Im Umkehrschluss bedeutet das für mich übrigens auch, dass diejenigen Ziele, für die Du kein überzeugendes Wofür findest, zumindest mal mit einem Fragezeichen versehen werden könnten. </p>
</p>
<p class="wp-block-paragraph">So, und jetzt habe ich zwei Fliegen mit einer Klappe geschlagen: </p>

<p class="wp-block-paragraph">Es ist wirklich erstaunlich, wie die Kraft des <strong>Wofür</strong> uns fokussieren kann. Ich wünsche Dir viel Erfolg beim Experimentieren! Ich für meinen Teil werde mich genau an dieses Gefühl erinnern, wenn ich morgen mein Lauftraining vor mir her schiebe. Gewöhn&#8216; Dich dran, Schlendrian! Du kannst ja liegen bleiben.</p>

<h2 class="wp-block-heading">How you can finally reach your goals by asking „what for“</h2>
</p>
<p class="wp-block-paragraph">Do you know the feeling? You set a goal for yourself, you’re totally motivated to achieve it, get started – and after a few weeks you’re wondering why the hell you took it on? And that completely voluntarily? I’m in the middle of such a hitch.</p>
</p>
<p class="wp-block-paragraph">Admittedly, I have set myself high goals when it comes to blogging. I write a new article every week. And it is totally important to me not to write any irrelevant blah, but instead I want to write about things that are interesting/new/exciting for my readers or – minimally – at least entertaining. Blogging itself is only a sub-goal for me. My big goal in life is to change the world in my sphere of influence (*superhero sound*). I found out that this is my goal during a so-called visionary work, which was about coming into contact with my own purpose. The big question was: What am I actually here for? We systemic people keep asking&nbsp;what for: “What would that be good for? … And what would&nbsp;that&nbsp;be good for? … And what would&nbsp;that&nbsp;be good for?“</p>
</p>
<p class="wp-block-paragraph">Being asked „what for“ can be quite challenging, at least for me it is. And at the same time very insightful, because as soon as you know the meaning, you can align your goals accordingly. The human being is quite simple, because the inner „Schweinehund“ (swine dog), which is a German expression for lack of willpower, (mine is called „Schlendrian“, which is German for „being in a rut“) usually sits and stays when he realizes that our project is meaning-driven.&nbsp;</p>
</p>
<p class="wp-block-paragraph">So my blog articles are a step towards fulfilling my purpose. One would think that nothing can happen to me regarding implementation if you trust the power of meaning. At the same time, strangely enough (usually from Wednesday afternoon onwards), I get slight touches of panic attacks when I think that I „have to“ write an article again on Friday. In this scenario, it is super helpful (not!) when well-meaning people around me ask me whether it sometimes becomes too stressful for me, that an article every week is really a lot. Of course, Schlendrian hears that immediately and lifts his head from the floor in anticipation. He whispers to me: „Hey, listen, the others also think that this is far too much! We can go to every two weeks.” Drop it, Schlendrian! Bad dog!</p>
</p>
<p class="wp-block-paragraph">My analysis of this is that I am losing touch with my purpose. That is not a bad thing as long as I notice it (reflection, there you are again, old friend!). And then remember the purpose again.</p>
</p>
<p class="wp-block-paragraph">You can imagine this even more dramatically if the goal has been set by others and made yours. This happens every day in companies. Nothing speaks against this at first, because without goals it will be difficult to accomplish anything. Only: I assume that the purpose behind these goals is often not clear. In the worst case, not even to the one who supposedly runs the company. Perhaps the purpose is clear to him or her, only the obligation to share it with everyone else is neglected. And by sharing I don’t mean to write any numbers in 12pt on PowerPoint slides and then present them in the townhall meeting. If you didn’t do your homework there, you should not be surprised if nothing happens. Considering that is actually quite easy to share a vision, I am shocked by this again and again. The prerequisite is of course that there is a vision.&nbsp;</p>
</p>
<p class="wp-block-paragraph">Top management often asks me to „motivate the staff“. Preferably within a day. I find that to be a very interesting request. (By the way, I never accept that kind of order, that would be absolutely untrustworthy of me. In such cases, I clarify the order until I have one that I can implement.) In my ideal scenario with my ideal customer, I would first do vision work with the client. And we would then break this vision together with the purpose down for the team. So far I have had exactly&nbsp;one&nbsp;such job. Weird, isn’t it?</p>
</p>
<p class="wp-block-paragraph">For goals that you set yourself as well as for those that you may set for others or that others may set for you, the following applies: it is worth asking what for. Then there is no longer any need for external motivation. It won’t work in the long run anyway if you ask me. Simon Sinek did his legendary TED talk “Start with Why” on this. I would change his „why“ into a „what for“. It’s the same thing, you say? For me, a „why“ tends to bring a feeling of defense more quickly. „What for“ opens up room for reflection. Search inside yourself if that’s true for you too. Conversely, for me, this also means that those goals for which you cannot find a convincing „what for“ should at least be challenged.</p>
</p>
<p class="wp-block-paragraph">So, now I’ve killed two birds with one stone:</p>
</p>

<li>My article is finished. 🙂</li>

<p class="wp-block-paragraph">It’s really amazing how the power of „what for“ can bring us back our focus. Good luck experimenting! For my part, I will remember this feeling when I procrastinate my running training tomorrow. Get used to it, Schlendrian! You can stay put.</p>

<p class="wp-block-paragraph">To read this article in English, please scroll down. Als ich den heutigen Titelsatz zum ersten Mal gehört habe, musste ich ziemlich daran knapsen. Bis dato hatte ich internalisiert, dass Veränderung <strong>grundsätzlich</strong> eine gute Sache ist, da sie doch Bewegung und Entwicklung verspricht. Ohne Wenn und Aber. Charles Darwin hebt empört die Augenbrauen und zeigt mir einen Vogel. Wenn man nämlich etwas genauer hinschaut, ist diese Pauschalisierung (so wie jede andere auch) ziemlich großer Quatsch. Allein eben aus evolutionärer Sicht hätte mir klar sein können, dass Veränderung selbstverständlich immer nur dann gut sein kann, wenn ein echter Vorteil daraus entsteht. Das Gehirn, der Meister des Energiesparens, fragt bei angedrohter Veränderung stets und ständig: &#8222;Was hab&#8216; ich davon?&#8220; </p>
</p>
<p class="wp-block-paragraph">Dabei geht es eindeutig nicht um den Vorteil für die Allgemeinheit, den Vorteil für &#8222;die Anderen&#8220;, sondern den Vorteil für das Individuum, das sich verändern soll oder vielleicht sogar will. Dass es sehr häufig Vorteile für andere hat, wenn wir uns verändern, wenn also die Veränderung von außen induziert wird, ist unbestritten. Gemeint ist hier allerdings die gänzlich ego-zentrierte Sicht: Für <strong>mich</strong> (ergo mein Gehirn) ist Veränderung nur gut, wenn sie sich lohnt. Es ist recht simpel: Immer wenn mein Gehirn einen tieferen Sinn hinter dem Veränderungsanliegen erkennen kann, gelingt die Veränderung. Wenn nicht, dann nicht. Dabei spielt es keine Rolle, ob das Anliegen von innen kommt, also von mir selbst, oder von außen. Der Sinn ist hierbei für mich gleichbedeutend mit der Bedürfnisbefriedigung. Dazu gleich mehr.</p>
</p>
<h4 class="wp-block-heading">Das Gegenteil von Achtsamkeit ist der Autopilot</h4>
</p>
<p class="wp-block-paragraph">Falls Du Dich dunkel an die Fahrschule erinnerst: Da war mir am Anfang jeder einzelne Schritt sehr bewusst. Kupplung treten, ersten Gang einlegen, kommen lassen, abwürgen, nochmal von vorne. Und heute? Vielleicht kennst Du das auch: Du steigst ins Auto und bist plötzlich am Ziel. Wie oft Du an roten Ampeln gestanden hast, wie viele Radfahrer Du fast überfahren hättest &#8211; keine Ahnung. Ich selbst fahre zwar kaum noch Auto (wir haben seit fast zwei Jahren kein eigenes mehr), und dennoch passiert es mir sogar ab und zu, dass ich eigentlich zur Bandprobe fahren will und stattdessen den Weg zum Box-Gym einschlage, weil ich den einfach öfter nehme als den anderen. Das ist das Gegenteil von Achtsamkeit und nennt sich Autopilot. Der ist häufig super nützlich, aber wie so oft kommt es auf den Kontext an. </p>
</p>
<p class="wp-block-paragraph">Wenn ich die Erkenntnisse der Neurowissenschaft richtig verstehe, gilt &#8211; stark vereinfacht dargestellt &#8211; Folgendes: Wenn ich oft genug eine bestimmte &#8222;Neuro-Autobahn&#8220; entlangfahre, kann ich irgendwann auf Autopilot schalten. Der Autopilot ist für unser Gehirn am angenehmsten, denn so spart es besagte Energie. Das Gehirn greift demnach viel lieber auf bekannte Muster zurück als auf neue. Deshalb fällt es uns oft so verdammt schwer, ein im wahrsten Sinne des Worte eingefahrenes Verhalten zu verändern. </p>
</p>
<p class="wp-block-paragraph">Die gute Nachricht: Ich habe jederzeit die Möglichkeit, meinem Gehirn neue Strecken (=Verhaltens-Muster) beizubringen, und dazu muss ich noch nicht mal von meinem Stuhl aufstehen. Das geht nämlich auch mithilfe der reinen Vorstellungskraft, da dem Gehirn erstmal Wurscht ist, ob wir etwas tatsächlich tun oder es nur denken. Wenn das Gehirn also &#8222;denkt&#8220;, ein Muster sei gar nicht neu, sondern bekannt, erhöhe ich die Wahrscheinlichkeit, dass ich mein volles Potential entfalte und im entscheidenden Moment auf die neue &#8222;Autobahn&#8220; zugreifen kann. </p>
</p>
<h4 class="wp-block-heading">Bedürfnisse als Verbindung zwischen Verstand und Herz</h4>
</p>
<p class="wp-block-paragraph">Das ist im übrigen auch der Grund dafür, warum es nicht reicht, neue Verhaltensweisen rein kognitiv, also über die Großhirnrinde, zu trainieren. Es braucht die Verknüpfung zum limbischen System, in dem unter anderem unsere Gefühle sitzen. Durch die Veränderung, das neue Verhalten, muss ein tieferliegendes Bedürfnis angesprochen werden, ansonsten fallen wir immer wieder ins alte Muster zurück. Diese Bedürfnisbefriedigung ist gewissermaßen der Sinn, der in meiner Definition unseren Verstand mit unserem Herzen verbindet. Ohne diesen Sinn lohnt sich die Veränderung nicht für unser Gehirn. Wir können gar nichts dafür. </p>
</p>
<p class="wp-block-paragraph">Wenn Du Dich also zum Beispiel fragst, warum Du nicht mit dem Rauchen aufhören kannst, obwohl Dein kluges Primatengehirn (Hirnrinde) doch genau weiß, wie ungesund das ist, kennst Du jetzt den Grund. Deshalb funktionieren auch die abstoßenden Bildchen auf den Zigarettenschachteln nicht. Die sprechen sozusagen das &#8222;falsche&#8220; Hirnareal an. Angenommen, Du könntest vielleicht jetzt ein Bedürfnis entdecken, das hinter dem Verhalten (=Rauchen) steckt, das Du anders befriedigen könntest als mit Gift. Welches könnte das sein? Zugehörigkeit? Entspannung? Oder etwas ganz anderes? Das gleiche Spiel kannst Du mit allen Klassikern der Neujahrs-Vorsätze durchgehen: mehr Sport, weniger Süßigkeiten und so weiter und so fort. Vielleicht lässt sich so sogar teilweise auch beantworten, weshalb manche Leute ohne Schwierigkeiten eine Maske tragen und andere nicht. Um aber auch noch ein positives Beispiel zu nennen: Aus welchem Grund, glaubst Du, entwickelt ein deutscher Teenager mit großer Hingabe plötzlichen und historisch unerwarteten Lerneifer für die Muttersprache des niedlichen französischen Austauschschülers? Mit der passenden Motivation, also der passenden Bedürfnisansprache dahinter, geht so gut wie alles. Es lohnt sich also, dahinter zu blicken, um unserem Gehirn etwas anzubieten, das seine berechtigte Frage &#8222;Warum zur Hölle soll ich da mitmachen?&#8220; beantwortet. </p>
</p>
<p class="wp-block-paragraph">Für Dich als Führungskraft und die Begleitung von Veränderungen im Unternehmenskontext bedeutet das, dass Du für jeden Einzelnen eine Antwort auf die Frage &#8222;Was hab&#8216; ich davon?&#8220; finden musst. Klingt mühsam? Vielleicht. Die Alternative ist allerdings, dass Du es machst wie alle anderen, deren Change Management früher oder später scheitert. Und das klingt viel mühsamer, wenn Du mich fragst. </p>

<h2 class="wp-block-heading">Change is only good if it is worthwhile</h2>
</p>
<p class="wp-block-paragraph">When I heard today&#8217;s title sentence for the first time, I had to think on it. Up to now I had internalized that change is <strong>always</strong> a good thing because it promises both movement and development. No ifs and buts. Charles Darwin raises his eyebrows indignantly and gives me the finger. If you take a closer look, this generalization (like any other) is pretty big nonsense. From an evolutionary point of view alone, it should have been clear to me that change can of course only be good if it results in a real benefit. The brain, the master of energy saving, asks over and over when threatened with change: &#8222;What&#8217;s in it for me?&#8220;</p>
</p>
<p class="wp-block-paragraph">It is clearly not about the benefit for the general public, the benefit for &#8222;the others&#8220;, but the benefit for the individual who is supposed to or perhaps even wants to change. It is undisputed that it is very often advantageous for others when we change, i.e. when the change is induced from outside. What is meant here, however, is the completely ego-centered view: For <strong>me</strong> (ergo my brain) change is only good if it is worthwhile. It&#8217;s pretty simple: whenever my brain can recognize a deeper meaning behind the change request, the change succeeds. If not, then it doesn&#8217;t. It doesn&#8217;t matter whether the request comes from within, i.e. from myself, or from the outside. For me, the meaning is synonymous with the satisfaction of needs. More on that in a moment.</p>
</p>
<h4 class="wp-block-heading">The opposite of mindfulness is autopilot</h4>
</p>
<p class="wp-block-paragraph">If you remember vaguely driver&#8217;s ed: At the beginning I was very aware of every single step. Depress the clutch (that&#8217;s how we do it in Germany, at least we did more than 20 years ago when I learned how to drive), engage first gear, let it come, kill the engine, start from the beginning. And today? Perhaps you know the feeling: You get into the car and suddenly you have arrived at your destination. How often you had to stop at a red light, how many cyclists you almost ran over &#8211; who knows? I rarely drive a car myself anymore (we haven&#8217;t had our own for almost two years now), and yet it happens to me from time to time that I actually want to go to band practice and instead take the route to my boxing gym, because I simply go there more often. This is the opposite of mindfulness and is called autopilot. It&#8217;s sometimes super useful, but as is often the case, context matters.</p>
</p>
<p class="wp-block-paragraph">If I understand the findings of neuroscience correctly, the following applies &#8211; to put it in a very simplified way: If I drive along a certain “neuro-highway” often enough, I can switch to autopilot at some point. The autopilot is the most comfortable for our brain, because it saves said energy. The brain would much rather fall back on familiar patterns than on new ones. That is why it is often so damn difficult for us to change behavior that has been part of our portfolio for a long time.</p>
</p>
<p class="wp-block-paragraph">The good news: I always have the opportunity to teach my brain new stretches (=behavioral patterns) &#8211; and I don&#8217;t even have to get up from my chair. This is also possible with the help of pure imagination, because the brain does not care whether we actually do something or just think it. So if the brain “thinks” that a pattern is not new, but rather known, I increase the probability that I will develop my full potential and access the new “highway” at the crucial moment.</p>
</p>
<h4 class="wp-block-heading">Needs as a link between mind and heart</h4>
</p>
<p class="wp-block-paragraph">This is also the reason why it is not enough to train new behaviors purely cognitively, i.e. via the cerebral cortex. The behavior needs to be linked to the limbic system, in which, among other things, our feelings sit. The change, the new behavior, has to address a deeper need, otherwise we will always fall back into the old pattern. This satisfaction of needs is, so to speak, the meaning that, in my definition, connects our mind to our heart. Without this meaning, change is not worthwhile for our brain. We can&#8217;t help it.</p>
</p>
<p class="wp-block-paragraph">So in case you&#8217;re wondering, for example, why you can&#8217;t quit smoking even though your clever primate brain (cortex) knows exactly how unhealthy it is, now you know why. This is why the repulsive pictures on the cigarette packs don&#8217;t work either. They address the “wrong” brain area, so to speak. Assume that you might now discover a need behind the behavior (= smoking) that you could satisfy differently than with poison. Which could it be? Affiliation? Relaxation? Or something else entirely? You can do the same with all the classics of New Year&#8217;s resolutions: more exercise, less candy, and so on and so forth. Perhaps this can even partially answer the question why some people wear a mask without difficulty and others don&#8217;t. But to give at least one positive example: For what reason do you think an American teenager develops a sudden and historically unexpected eagerness to learn the mother tongue of the cute French exchange student? You see, with the right motivation, i.e. the appropriate addressing of needs behind it, almost anything goes. So it&#8217;s worth looking behind it to offer our brain something that answers its legitimate question &#8222;Why the hell should I go along with this?&#8220;.</p>
</p>
<p class="wp-block-paragraph">For you as a leader and the accompaniment of change in the corporate context, this means that you have to find an answer to the question “What do I get out of it?” &#8211; for each individual. Sounds exhausting? Perhaps. The alternative, however, is that you do it like everyone else whose change management sooner or later fails. And that sounds a lot more exhausting if you ask me.</p>
